When Beliefs and Behavior Conflict

The unique nature of church employment means that staff members are not just employees. Often, they are leaders, role models, and integral parts of their community. This can create a different dynamic where their personal conduct, even outside the workplace, can impact your ministry's integrity and witness.


So what happens when you learn that a staff member's behavior doesn't align with the values your ministry publicly upholds? It becomes necessary to balance care for the individual with maintaining organizational integrity. Holding that staff member accountable requires a thoughtful, multi-faceted approach that delicately navigates both spiritual and HR best practices.


Defining Expectations

The basis for your stance in such sensitive situations must be found in two crucial documents: your Staff Lifestyle Agreement and Statement of Faith. These are not simply signed during onboarding and filed away, but living guides outlining the ongoing expectations for every staff member. Your Statement of Faith defines what your organization believes, and your Staff Lifestyle Agreement spells out the expectations you have for staff behavior in light of those beliefs. Both should be solidly grounded in Scripture, clearly written, thoroughly communicated, and consistently applied to all staff.


Pastoral Process

While your organizational documents outline expectations, they do not necessarily dictate your process for handling such conflicts. When an issue does arise is when your organization’s ministerial side should lead. The first step should always be a confidential, pastoral conversation. This is not about condemnation or immediate disciplinary action; it's about understanding, discipleship, and restoration. A trusted pastor or spiritual leader, acting with compassion and clarity, should initiate the conversation. The goal is to listen, clarify the ministry's expectations, and discern the staff member's heart and willingness to align to them. This models grace and seeks to minister to the individual, even as you uphold the ministry's standards.


Approach these situations with immense grace and a realistic understanding of individual circumstances. Life is complex and often not as black and white as we think. While still holding firm to your organizational beliefs, extending grace means recognizing that personal situations can be deeply nuanced. Ask: Is the situation a deliberate defiance, or are there underlying circumstances?


For an otherwise high-performing staff member who is still actively seeking to respect and uphold your ministry’s values, the next steps may be ones of mentorship and support, guiding them toward alignment rather than immediate disciplinary action. Many ministries have seen powerful examples of staff members who, through care and encouragement, have grown in their faith and aligned their lives more fully with the ministry's principles, ultimately becoming even greater assets.


Consistency

Throughout the process, remember, consistency is paramount. Any response must align with how your ministry has handled similar situations in the past and will handle them in the future. Inconsistency not only creates an unfair environment but introduces significant legal risk, potentially opening your ministry to claims of discrimination. Policies must be applied uniformly, demonstrating integrity and fairness across the board. This accountability, when handled well, is an act of care, maintaining the health and integrity of your ministry's mission.


Ultimately, navigating these sensitive moments requires a delicate balance: clear expectations, a compassionate pastoral process, and consistent application of policies. It's about upholding your ministry's values while demonstrating the same grace and love that has been shown to you as a follower of Christ.
